Compromiso organizacional y bienestar en el trabajo: investigando modelos alternativos de asociación

Resumen

Este estudio tuvo como objetivo verificar la asociación entre el bienestar en el trabajo (BT) y el compromiso organizacional (CO), identificando si se comportan como fenómenos equivalentes, correlativos, o si el bienestar es un antecedente o una consecuencia del compromiso. Se trata de una investigación cuantitativa, de corte transversal, con encuesta aplicada a 360 trabajadores de diversas organizaciones. Se realizaron análisis de correlación, regresión lineal y modelos de ecuaciones estructurales. Se encontró evidencia de validez discriminante entre CO y BT. Hay evidencia para la hipótesis de que la asociación entre BT y CO es cíclica, basada en la retroalimentación, lo que es una posible explicación para la contradicción encontrada en la literatura sobre el patrón de asociación entre estos fenómenos. La asociación entre estos dos fenómenos podría verse como un proceso, un flujo, cuya complejidad puede plantear una mayor dificultad de comprensión para la investigación transversal.

Doctora en Psicología Organizacional y del Trabajo. Profesora del Instituto de Psicología y del Programa de Posgrado en Psicología de la Universidad Federal de Bahía. Integrante del Grupo de Trabajo “Cultura Organizacional y Salud en el Trabajo” de la Asociación Nacional de Investigación y Posgrado en Psicología (ANPEPP). Líder del Laboratorio de Psicología Positiva (LAPP).
